Drawing on social exchange theory, social capital frameworks, and emerging research on sponsorship versus mentorship, this article examines how advocacy operates within organizational contexts, its measurable impacts on individual career trajectories and organizational outcomes, and evidence-based strategies for cultivating cultures of authentic advocacy. Analysis reveals that advocacy operates through multiple mechanisms including reputation formation, access to structural holes in networks, and sponsorship relationships that extend beyond traditional mentorship. Organizations with strong advocacy cultures demonstrate higher employee engagement, improved retention of high-potential talent, and enhanced diversity in leadership pipelines. However, advocacy systems also risk perpetuating homophily and exclusion when left unexamined.
