Abstract: This article examines occupational heat stress as a leadership and workforce issue following the hottest U.S. summer on record in 2026. It reviews global and U.S. evidence on exposure, documenting that more than 2.41 billion workers face excessive heat worldwide and that U.S. heat deaths averaged about 42 per year from 2011 to 2024, likely an undercount. Drawing on workers' compensation research, it shows that heat raises injury risk well beyond heat illness, reduces productivity, and falls disproportionately on new, low-wage, migrant, and subcontracted workers. The article situates these findings within a stalled federal OSHA rulemaking, expanding state and local standards, and international practice. It then outlines five evidence-based responses: heat illness prevention plans with heat-index triggers; acclimatization with water, rest, and shade; scheduling redesign; engineering controls; and heat-aware supervision, worker voice, and privacy-conscious monitoring. Documented examples span logistics, agriculture, construction, landscaping, manufacturing, food service, and public employment. The article concludes with three long-term capabilities for climate-adaptive workforce management.
