Episode 9: When What You Give and What You Get Don’t Match

Cognitive Dissonance, Your Value, and Your Career

Episode Description / RSS Show Notes

Welcome back to Career in Motion with Dr. Cooper, a podcast about careers, confidence, strategy, and movement.

What happens when what you believe about your value at work no longer matches what you are experiencing?

You work hard. Your responsibilities grow. You develop expertise. People depend on you. Yet someone else receives the promotion. Your contribution goes unrecognized. You discover the market pays considerably more for the work you already perform. Or perhaps your organization says it values integrity, performance, or loyalty—but its decisions tell you something different.

In Episode 9, Dr. Cooper uses Leon Festinger’s 1957 theory of cognitive dissonance to examine the discomfort created when what we believe, value, do, and experience at work no longer align.

The episode begins with a practical question about compensation: What do you do when you believe you are worth more than your organization is willing to pay you? From there, Dr. Cooper explores four possible responses to career dissonance: change your behavior and accommodate the system; change your beliefs and reframe the situation; leave when the disconnect becomes too great; or stay and attempt to change the system.

The fourth response introduces the idea of becoming an activist in your own career, not politically, but by becoming an active agent in changing the conditions affecting your professional value. That may mean developing scarce capabilities, strengthening relationships and visibility, redefining the scope of your job, or building a sustained record of consequential contribution.

And if you do those things and the organization still does not recognize your value?

That’s data.

Key Topics Discussed

  • Cognitive dissonance and the workplace
  • The disconnect between effort, values, rewards, and recognition
  • What happens when market value and organizational compensation differ
  • Four responses: accommodate, reframe, leave, or change the system
  • Becoming an activist in your own career
  • Capability, relationships, job redesign, and sustained contribution
  • Knowing when discomfort is telling you to grow—and when it is telling you to move
  • Applying the M.O.V.E. Framework to career dissonance

The M.O.V.E. Connection

Cognitive dissonance can activate the entire M.O.V.E. Framework: Map the discrepancy between what you value and what you experience. Observe what is really happening. Venture by taking intentional action. Evaluate whether anything actually changes. Movement creates information, allowing career decisions to come from evidence rather than frustration.

Career in Motion Challenge

Identify the biggest disconnect you are experiencing at work right now. Write two statements:

I believe… I am experiencing…

Then ask: Am I changing my behavior? Changing my belief? Preparing to leave? Or trying to change the system?

Finally, ask yourself:

What would have to change for these two realities to come back into alignment?

Identify one action you can take this week. Not someday. This week. That’s movement.
