  • Inside Everpure's GCC Playbook | Ajeya Motaganahalli on Culture & Ownership
    2026/09/09

Most global companies open an India centre to spend less. This one opened to hire the most expensive engineers in the market first, and the India GCC strategy behind that decision reshaped everything from interview panels to who gets stock.Ajeya Motaganahalli spent 25 years inside enterprise storage across EMC, NetApp and Honeywell before founding Pure Storage's India R&D centre in January 2022. That centre, now roughly 743 people inside a company valued near 39 billion dollars, was built on a deliberate rejection of the offshore playbook. His first hires were all senior architects, because the standard one senior to ten junior ratio is, in his words, a template for failure that creates an army of mediocre without leadership. Speaking with host Satish Mugulavalli in this episode powered by Hissa Fund, he explains why expats were flown in to seed culture rather than teach engineering, why salaries adjust for purchasing power but employee stock options never should, and why fresh graduates in Bangalore receive equity on the same internal band as engineers in Santa Clara. With India GCC attrition running at 16 percent and AI rewriting the engineering hiring bar, the timing is hard to ignore.👉Why hiring junior engineers first quietly destroys an India R&D centre, and what the inverted pyramid does instead👉How Pure Storage brought expats to Bangalore to model cultural behaviour, not to transfer product or engineering skills👉What the lifeboat exercise reveals about retention that performance ratings structurally cannot capture👉Why Ajeya refuses to anchor an offer to a candidate's previous salary, calling it a defeatist proposition that becomes a perpetual problem👉How AI moved an agent from MTS2 to MTS4 competence, shifting the bottleneck from writing code to reviewing it👉Why employee stock options India strategy should stay globally uniform even when cash is localised for purchasing power parity, and why campus hires get equity from day one.Subscribe to Built to Share for weekly founder conversations and follow Satish Mugulavalli on LinkedIn [https://www.linkedin.com/in/satishmugulavalli/] for daily insights.00:00 - From EMC to NetApp to Pure Storage02:04 - Why Cost Arbitrage GCCs Are Dying06:33 - Blast Radius: Measuring Real Engineer Impact08:33 - The Inverted Pyramid India Hiring Model11:24 - Why Expats Seed Culture, Not Skills20:47 - The Hardest Hire He Ever Made29:42 - Running A Startup Inside A Giant36:28 - How AI Changed The Engineering Bar41:09 - Cash Is Local, Equity Is Global01:00:29 - Stock For Campus Hires And Attrition #AjeyaMotaganahalli #PureStorage #Everpure #BuiltToShare #SatishMugulavalli #HissaFund #IndiaGCC #GCCStrategy #GCCHiringIndia #IndiaRandD #BangaloreTech #EmployeeStockOptionsIndia #ESOPvsRSU #EngineeringCulture #TechHiringIndia #AIEngineeringJobs #StartupEquity #TalentRetention #EnterpriseStorage #GlobalCapabilityCentre

  • Why Your ESOPs Feel Fake | Pravin Agarwala, BetterPlace CEO
    2026/07/30

ESOPs feel like worthless paper to most Indian startup employees, and this CEO says they are right, until an ESOP buyback changes it overnight.Pravin Agarwala runs BetterPlace, a full-stack frontline workforce management platform the company says touches over 30 million workers across India, Indonesia and Malaysia. He spent 18 years at SAP, rising to head its global cloud ERP product, before quitting in 2014 to build it.In this conversation powered by Hissa Fund with host Satish Mugulavalli, he breaks down employee stock options from a side almost nobody publishes: three separate ESOP structures running at once, eight acquisitions across three countries without losing a single founder, and one small secondary sale during COVID that flipped his entire company's belief in equity from one day to the next. With India's new Labour Codes now in force and IPO timelines stretching past 15 years, this is a practical playbook on ESOP liquidity, talent retention and startup compensation design. What you will learn👉How ESOP buybacks and secondary sales work in India, and why even Rs 30,000 to Rs 1 lakh per employee changes belief in equity overnight👉BetterPlace's three tier ESOP structure: standard four year vesting, IPO linked grants that vest on listing day, and EBITDA linked ESOPs that split over-performance 50-50 between cash and fresh equity👉Why blue collar and gig workers rationally ignore employee stock options, and why large manufacturing and retail will never give frontline workers equity at scale👉The "can I report to this founder" test behind 100 percent founder retention across 8 acquisitions in 3 countries, plus how acquired employee ESOPs get bought out on day one👉Why 10 to 25 percent monthly attrition forces frontline businesses to rehire up to 3x their headcount every year👉How AI agents now run interviews, onboarding and shift rostering, while engineers still do mandatory fieldwork on the groundChapters00:00 Why ESOPs Break When IPOs Take 15 Years 03:06 Quitting SAP After 18 Years To Fix India's Trust Gap 10:14 Gig Economy Ratings And Worker Profiling 14:16 The 25 Percent Monthly Attrition Problem 19:20 Minimum Wage, Upskilling And Blue Collar Career Paths 23:29 Gig Workers As Nano Entrepreneurs 29:05 The Cooks And Dhobis Who Got ESOPs 33:08 Why Engineers Must Do Fieldwork 42:13 Inside BetterPlace's Three Tier ESOP Structure 49:01 ESOP Buyback And Secondary Sale: The Hydration Break 50:49 The M&A People Integration PlaybookAbout Built-2-ShareBuilt-2-Share is hosted by Satish Mugulavalli, founder of Hissa Fund, an ESOP secondaries fund that provides liquidity to startup employees before an IPO. • The BrightCHAMPS Talent Playbook | Ravi Bhushan
    2026/07/23

Most startups hand equity to job titles, not to the people who actually build the company. This BrightCHAMPS conversation powered by Hissa Fund flips that logic, rewriting startup ESOP strategy by putting 400 frontline teachers on the cap table and scrapping the rules most founders never question.A former Housing.com CTO who was homeschooled by his grandfather from grade three, Ravi Bhushan brings a rare first-principles lens to team building, having grown BrightCHAMPS from a single coding class into a live-learning platform teaching coding, financial literacy, robotics, and communication to children across 30-plus countries. What makes this one worth the hour is how concrete he gets: why he deliberately kept edtech veterans out of his first 25 hires, how the company crossed $10 million in under a year on customer money alone before a single funding round, and why he grants employee stock options on value created rather than designation. Bhushan also breaks down a no-cliff four-year vest and an exercise window set at twice an employee's tenure, ideas he unpacked with host Satish Mugulavalli that speak directly to today's debate over employee stock options and whether edtech startup equity is real wealth or just a paper promise.👉Why Ravi Bhushan calls it a "real injustice" to leave customer-facing teachers off the cap table, and how BrightCHAMPS granted stock options to 400 educators across 25 countries.👉How the company reached $10 million in revenue in under a year while bootstrapped, selling directly to parents before raising from Premji Invest, GSV Ventures, and Binny Bansal.👉What most founders get wrong about ESOP exercise windows, and why BrightCHAMPS replaced the standard 30-day rule with a window equal to twice an employee's tenure.👉Why seniority should track value created and not job title, and how every appraisal at BrightCHAMPS carries an equity top-up, not just a raise.👉How a strict "founder must stay" rule shaped four acquisitions, and why Bhushan will not buy a company whose founder plans to leave at closing.Subscribe to Built to Share for weekly founder conversations and follow Satish Mugulavalli on LinkedIn [https://www.linkedin.com/in/satishmugulavalli/] for daily insights.00:00 - Why This ESOP Strategy Is Different 04:01 - Homeschooled Founder's First Principles Origin 09:10 - How BrightCHAMPS Was Born 13:15 - Why Coding Alone Is Not Enough 22:08 - Hiring Without Edtech Industry Experts 31:22 - Bootstrapping To $10M Revenue 41:37 - The Founder Must Stay Rule 50:56 - Putting Teachers On Cap Table 58:48 - The 2X ESOP Exercise Window #RaviBhushan #BrightCHAMPS #BuiltToShare #SatishMugulavalli #ESOP #EmployeeStockOptions #StartupEquity #Edtech #IndiaStartups #ESOPStrategy #TeacherStockOptions #BootstrappedStartup #StartupCulture #FounderInterview #EdtechIndia #StartupESOP #EmployeeOwnership #CapTable #ScalingStartups #StartupFounder
