    In our last episode, we unpacked the first three gaps of leadership assessments models and addressed how companies can get the optimal outcomes using these leadership tools. Harvard Business Review (HBR) asserts that leadership tools must be scientifically validated for psychometric reliability and predictive validity to avoid all forms of bias and inaccurate use, especially for recruitment. In this episode of Points of Leadership, we dive into three more gaps, first exploring why scientific validation is necessary for leadership assessment tools. According to the Harvard Business Review effective assessments should move beyond face validity to measure specific, evidence-based dimensions, including foundational traits, growth agility, and career competencies.

    Secondly, we provide some insights on why it is necessary for leadership assessment models and tools to be universally valued to avoid misinterpretation, abuse or confusion and models. Harvard Business Review analysis indicates that traditional leadership assessment models and tools were designed and implemented in a Western, corporate or individualistic context. When these leadership assessments are used outside of a Western context, the content, or knowledge of the assessment model require adaptation in the context of that culture at hand for it to be globally functional. It is important that any assessment tool meet and address different cultural contexts to provide the element of standardization.

    Lastly, we address role oversimplification of some leadership assessment tools. Any grassroot leader understands that real work is messy and requires that people shift gears constantly. For example, a business leader might need to inspire employees, manage budgets, and collaborate with partners all in the same week or day. This means growth is inevitable and some of the leadership assessment tools create a fixed identity around something that might be fluid.

So, pull up a chair, call a friend, and take a listen. Leadership assessments have become a plumbline for many companies’ human resources operations. From DISC, Gallup, 360, Working Genius and more. These assessments help identify natural strengths, behaviors and gaps for growth. Since these leadership tools are designed by humans, we can expect some anomalies that deviate from what are expected functionally. Even though the anomalies could be in the 3-5 percent range, that is still a big enough gap to ensure the integrity of the leadership assessments, because people are unique in all aspects of their creation and being.During our last episode, we examined the Working Genius model and how important it is to align people’s geniuses with their job-related roles. Companies like Michelin show us the great impact of investment in aligning their employees’ genius with their roles. Employees everywhere can benefit from this type of investment for optimal outcomes. In this episode we do a deep dive into some of the gaps and address how companies can get the optimal outcomes using leadership assessments models.First, we examine how a team’s power dynamics can be omitted with the assumption that there are equal voices and psychological safety on all teams. We explain how each leadership assessments tool sees through an ideal lens, rather than real world teams. In an Harvard Business Review article, ensuring teams are fair and safe is critical. Leaders that care for their teams make impact as an outflow of that trust and psychological safety. When leaders “edge God out” their teams suffer and it is a tell-tale sign of inner turmoil.Secondly, we provide some insights on how leadership assessment tools can be misused in recruiting and retention. In the era of artificial intelligence (AI), some companies use AI for several steps in their hiring process, such as screening. However, some of the AI models have not yet been fully refined for every people group and could be biased in its assessment results. To ensure the fidelity of leadership assessment tools, transparency is important to address the risks and ethics associated with using them.Lastly, we address the lack of developmental pathways in some leadership assessment tools. For those that propose frustration areas without pathways for growth, seem to provide a license for disengagement and high turn-over. Instead, we applaud self-governance and leadership growth for employees that go the extra mile to find alternatives outside their organizations to intentionally grow.     Leadership sustainability is something that most Fortune 500 companies keep center focus on for long lasting impact of their services, products and customers. For example, Apple Inc has consistently ranked in the top 20 of the Fortune Global 500 list since 2013. This type of consistent impact is built and sustained through a corporate lens of excellence that trickles down to every aspect of the company and its culture.

    In a 2023 Forbes article by former Forbes Council member Frayda Leibtag, one of the factors that contribute to an impactful sustainability is the power of celebrating success in the workplace. Leibtag states that while it's possible to navigate the workplace without mastering the art of sharing success, excelling in today's professional landscape and creating a positive work culture requires more than just participation; it demands being proactive about how companies communicate their own performance. The article further states that one of the most significant benefits of sharing success is cultivating a culture of celebration. Celebrating success in a company or team is a powerful way to bond, foster a sense of community and ensure fellow employees can feel the appreciation.
